Abstract

Background: Nurse resilience is associated with improved psychological well-being, professional satisfaction, and retention. Neonatal intensive care unit nurses are frequently exposed to emotionally traumatic clinical events that may contribute to burnout, compassion fatigue, and turnover. A women’s hospital in central Texas identified increased nurse turnover and lower employee engagement scores related to well-being and intent to stay within the neonatal intensive care unit.

Purpose: The purpose of this quality improvement project was to implement and evaluate a standardized resilience support bundle for nurses following traumatic clinical events.

Methods: Guided by the Plan-Do-Study-Act framework, the project implemented a resilience bundle that included self-care tools, employee support resources, facilitated debriefs, and structured leader check-ins. Baseline and post-implementation data was collected to assess changes in nurse resilience and well-being.

Results: The resilience bundle was successfully implemented following all traumatic clinical events during the project period and was associated with a statistically and clinically significant improvement in nurse resilience, with mean CD-RISC scores increasing by 4.2 points (31.98 vs. 36.48; p=.001; Cohen’s d =0.96).

Conclusions: Findings from this project support the sustainability of resilience interventions within the neonatal intensive care unit and offer a framework for promoting nurse well-being in high-acuity clinical settings.
